Abstract

This study aims to analyze the effect of Meaningfulness of Work on Task Performance with the mediating role of Affective Commitment and Employee Engagement among Generation Z employees in East Java. This research employs a quantitative approach with a causal research design. The research data were obtained through an online questionnaire survey involving 243 Generation Z employees in East Java. The sampling technique used in this study was purposive sampling. Data analysis was conducted using the Structural Equation Modeling–Partial Least Squares (PLS-SEM) method with the assistance of SmartPLS version 4 software. The results show that Meaningfulness of Work has a positive and significant effect on Affective Commitment and Employee Engagement. Furthermore, Affective Commitment and Employee Engagement are also proven to have a positive and significant effect on Task Performance. In addition, Meaningfulness of Work has a positive and significant effect on Task Performance, both directly and indirectly through the mediation of Affective Commitment and Employee Engagement. The findings indicate that Generation Z employees who perceive their work as meaningful tend to have stronger emotional attachment and higher levels of work engagement, which in turn lead to improved task performance. These findings are expected to serve as a basis for organizational consideration in efforts to enhance commitment, engagement, and work performance of Generation Z employees through the creation of meaningful work.
