Abstract

The VUCA (Volatility, Uncertainty, Complexity, and Ambiguity) business environ- ment requires banking organizations to develop employees with strong adaptive perfor- mance. However, adaptive performance is influenced by job satisfaction, which is shaped by work motivation and organizational commitment. This study aims to examine the mediating role of job satisfaction in the relationship between work motivation and organ- izational commitment on adaptive performance. A quantitative approach was employed, involving 150 employees of private banks in Surabaya selected through purposive sam- pling. Primary data were collected using structured questionnaires with a 5-point Likert scale and analyzed using Partial Least Squares (PLS) with SmartPLS 4.0. The results indicate that work motivation has a positive and significant effect on adaptive perfor- mance. Furthermore, Generation Z employees exhibit higher levels of motivation com- pared to Millennials. These findings highlight the importance of enhancing employee motivation through clear performance targets, fair reward systems, and adequate per- formance support. This study contributes to the development of human resource man- agement practices in the banking sector, although the use of self-reported data may in- troduce potential bias.
