Abstract

The establishment of a patient safety culture in healthcare organizations is not solely dependent on the availability of operational standards and procedures, but is also shaped by employees’ work behavior, organizational working conditions, and the role of leadership in directing healthcare practices. This study aims to examine the effects of work discipline, work environment, and leadership on patient safety culture, as well as to investigate the moderating role of organizational commitment at RSGM IIK Bhakti Wiyata Kediri. A quantitative approach with a survey design was employed in this study. Data were collected through questionnaires administered to 68 respondents who met the predetermined research criteria. The data were analyzed using Moderated Regression Analysis (MRA) with the assistance of SPSS software. The findings demonstrate that work discipline, work environment, and leadership have positive and significant effects on patient safety culture. Among these predictors, leadership exhibits the strongest influence, indicating that consistent direction, exemplary behavior, managerial support, and open communication are essential for fostering healthcare practices that prioritize patient safety. In contrast, organizational commitment was found to have no moderating effect on the relationships between work discipline, work environment, leadership, and patient safety culture. These findings suggest that strengthening patient safety culture cannot rely solely on employees’ attachment and commitment to the organization. It also requires the consistent implementation of work discipline, a safe and supportive work environment, and effective leadership capable of integrating patient safety principles into daily healthcare practices. Keywords: Leadership; Organizational Commitment; Patient Safety Culture; Work Discipline; Work Environment
