Abstract

This study aims to analyze the effect of Meaningful of Work on Task Performance with the mediating roles of Affective Commitment, Employee Engagement, and Quiet Quitting among Generation Z employees in Surabaya. This research employs a quantitative approach using a survey method by distributing questionnaires to respondents who are Generation Z employees. The data analysis technique used is Structural Equation Modeling based on Partial Least Squares (SEM-PLS). The results indicate that Meaningful of Work has a significant effect on Task Performance, as well as a positive effect on Affective Commitment and Employee Engagement, and a negative effect on Quiet Quitting. Furthermore, Affective Commitment and Employee Engagement are proven to mediate the relationship between Meaningful of Work and Task Performance, while Quiet Quitting acts as a mediating variable that weakens the relationship. These findings highlight the importance of creating meaningful work to enhance employee performance through strengthening emotional attachment and work engagement, while minimizing disengagement behavior among Generation Z employees
