Abstract

This study aims to examine the effects of compensation and workload on nurses' turnover intention, with job satisfaction serving as a mediating variable, at RS Islam Surabaya Jemursari. A quantitative research approach was employed using a purposive sampling technique, resulting in 210 nurses who met the predetermined sampling criteria. Data were collected through a structured questionnaire administered using a survey method. The data were analyzed using Partial Least Squares-Structural Equation Modeling (PLS-SEM) with SmartPLS to evaluate the measurement model, structural model, and mediating effects. The findings reveal that workload has a positive effect on turnover intention, whereas compensation does not have a direct effect on turnover intention. Job satisfaction significantly mediates the relationship between compensation and turnover intention but does not mediate the relationship between workload and turnover intention. These findings indicate that fair and appropriate compensation can reduce nurses' intention to leave by enhancing job satisfaction, while workload should be managed directly to minimize turnover intention. Theoretically, this study strengthens the application of Herzberg's Two-Factor Theory, the Job Demands-Resources (JD-R) Theory, and Mobley's Turnover Model in explaining turnover intention among hospital nurses. Practically, the findings provide valuable insights for hospital management in developing compensation policies, improving job satisfaction, and optimizing workload management to retain qualified nursing personnel. Keywords: Compensation, Workload, Job Satisfaction, Turnover Intention, Nurses, PLS-SEM.
