Abstract

This research aims to analyze the effect of learning climate and job insecurity on work engagement with work stress mediation among Generation Z employees in East Java. This research uses a quantitative approach with a survey method. The respondents of this study are focused on Generation Z, defined as individuals born between 1997 and 2012, who work in various sectors of companies in East Java with a minimum working period of six months. Primary data were collected through questionnaires distributed to the respondents. Data analysis was conducted using Structural Equation Modeling–Partial Least Squares (SEM-PLS) with the assistance of SmartPLS software. The results show that learning climate has a positive and significant effect on work engagement and a negative and significant effect on work stress. Job insecurity has a positive and significant effect on work stress, but it does not have a significant effect on work engagement. In addition, work stress has a negative and significant effect on work engagement. Work stress also mediates the effect of learning climate on work engagement, but it does not mediate the effect of job insecurity on work engagement. These findings indicate the importance of creating a supportive learning climate to increase work engagement and reduce work stress among Generation Z employees.
