Abstract
Teacher performance within international service-based education sectors often remains suboptimal due to heavy administrative burdens and dynamic fluctuations in work motivation. This study aims to examine and analyze the effect of teacher training and work environment on teacher performance, mediated by work motivation at Mawar Sharon Christian School (MSCS) Surabaya. Employing a quantitative approach with a saturation sampling technique (total sampling) involving 110 teachers, data were collected via questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) through SmartPLS. The empirical findings demonstrate that training and work environment have a positive and significant effect on teacher performance, both directly and indirectly through work motivation as a mediating variable (partial mediation). Consequently, school management is advised to design more interactive training programs, evaluate restroom cleanliness and workspace comfort, improve the attendance logging system, and continuously maintain a supportive organizational climate. These strategic steps are essential to nurture educators' intrinsic motivation, minimize technical obstacles, and sustainably drive optimal instructional performance at MSCS.
