Abstract

Work engagement is an important concern among Generation Z employees in today’s dynamic organizations. This study examines the effect of empowering leadership on work engagement, with psychological empowerment as a mediating variable and power distance orientation as a moderating variable. A quantitative approach was applied using survey data collected from Generation Z employees in Surabaya and analyzed through Partial Least Squares–Structural Equation Modeling (PLS-SEM). The results indicate that empowering leadership has a positive and significant effect on work engagement. Psychological empowerment partially mediates the relationship between empowering leadership and work engagement, suggesting that empowering leadership strengthens employees’ psychological empowerment, which in turn enhances their engagement at work. Furthermore, power distance orientation moderates the relationship between empowering leadership and psychological empowerment, with a stronger effect observed among employees with lower power distance orientation. These findings emphasize the importance of empowering leadership practices that promote autonomy, trust, and employee involvement to foster work engagement among Generation Z employees in the Indonesian context.
