Abstract
This study aims to analyze the effect of organizational justice and motivation on organizational commitment with job satisfaction as a mediating variable among employees of Koperasi As-Sakinah in Surabaya. The research is motivated by a high turnover intention among employees, which stems from unmet expectations and unclear career paths. This research employs a quantitative explanatory approach using involving 131 respondents. The data collection instrument is a questionnaire using a Likert scale, and data were analyzed using Partial Least Square (PLS). The results show that both organizational justice and motivation significantly influence job satisfaction. Motivation has a significant direct effect on organizational commitment, while organizational justice does not have a direct effect but significantly influences it through job satisfaction as a mediator. Job satisfaction is proven to be a significant mediating variable between both organizational justice and motivation on organizational commitment. These findings emphasize the importance of managerial roles in applying fair practices and enhancing employee motivation to create a supportive work environment and strengthen employee loyalty.
